An IBM study, reported by HR Dive, found that 80% of CHROs believe AI adoption creates "invisible" work for employees. That's the work nobody scoped, nobody tracks and nobody gets credit for. The same HR Dive roundup noted that six states have now passed laws specific to AI in hiring.
Put those two numbers together and talent teams have a real problem.
What invisible work looks like in hiring:
A recruiter re-checks every AI screen because they don't trust the ranking. A coordinator rewrites the AI summary before it reaches the hiring manager. A TA lead rebuilds the reasoning behind a shortlist the night before a debrief. The dashboard says hours were saved. The team's calendars say otherwise.
None of that shows up in a time-to-fill report. It shows up as slower debriefs, tired recruiters and decisions nobody can fully explain.
Why the new laws raise the stakes:
When states write rules specific to AI in hiring, "the tool said so" stops being an answer. If a candidate or a regulator asks why someone was screened out, someone has to produce the reasoning. If it lives in a recruiter's head or a lost Slack thread, the team is exposed.
